A sales team leader should be able to explain why a conversation or handover needs improvement. For an Islamabad employer, “motivate the team” is too vague a hiring brief. The useful question is whether the candidate can coach from observable evidence while distinguishing an individual skill gap from a problem in leads, product information or process.
Define the leader's authority first. They may review calls, support training and manage workflow without being authorised to change pricing, compensation or disciplinary arrangements. State those boundaries and the support available from management.
Give the candidate a fictional coaching case
Prepare a short sales conversation and its CRM note. In the scenario, the salesperson asks useful questions but records an unconfirmed timing assumption as a commitment. The customer has not agreed to the proposed next meeting.
Ask the team-leader candidate to identify the coaching priority and prepare a brief feedback conversation. The exercise should reward specific analysis, not a long list of generic advice.
| Evidence | Coaching point | Observation to avoid |
|---|---|---|
| Customer says timing is undecided | Record uncertainty accurately | “You are bad at closing” |
| Salesperson asks relevant questions | Preserve the useful behaviour | Ignore strengths and criticise everything |
| Meeting entered without confirmation | Confirm before marking booked | Treat an optimistic pipeline as progress |
The leader should connect feedback to the customer's actual statements and the team's process. Broad labels about attitude or talent are less useful than a clear correction the employee can practise.
Ask for a coaching conversation
Have the candidate explain the issue as though speaking to the salesperson. A useful sequence might ask the employee what they understood, compare it with the evidence and agree a more accurate next action. The exact sequence can vary, but the employee should leave knowing what to do differently.
The leader should not humiliate the employee or use the exercise to display superiority. Equally, they should not avoid the problem with vague encouragement. Good coaching can be direct and respectful at the same time.
Test whether they diagnose the process
Add a second fact: the CRM has no clear option for “timing unconfirmed,” and managers have been asking staff to choose a close date for every enquiry. Ask whether the coaching recommendation changes.
A strong candidate recognises both individual and system responsibilities. The salesperson still needs accurate notes, but the reporting process may also be pushing unsupported certainty. The leader should propose a review with the responsible manager rather than pretending that more motivation will solve the field design.
Evaluate the follow-up plan
Ask how the leader would check whether the coaching helped. A useful plan reviews a small sample of later records for the specific behaviour: are customer statements and assumptions now separated? It should not rely only on whether sales revenue rose immediately.
The candidate should identify a reasonable observation period and the support needed, without inventing a guaranteed improvement rate. If the issue persists, the next step should follow the employer's approved management process rather than an improvised punishment.
Discuss how they select examples
A team leader should avoid choosing only the worst or best conversation as representative of performance. Ask how they would obtain a balanced sample within the company's authorised review arrangements. They should protect customer and employee information and use only relevant material.
For the hiring exercise, fictional records are sufficient. Do not ask a candidate to bring private recordings or CRM exports from a former employer. They can describe their coaching approach without sharing confidential data.
Clarify the leader's operational workload
State whether the leader also carries an individual sales target, manages scheduling or handles escalations. Those duties affect the time available for coaching. A vacancy cannot reasonably expect sustained development work if every hour is already assigned to live selling.
During onboarding, agree the review format and the route for process changes. The leader should know which decisions they can make and which need management approval.
Ask the candidate to write one practice task for the salesperson after the feedback. Rewriting the ambiguous CRM entry using the customer’s exact stated position is more focused than assigning a generic sales course. The leader should explain what a satisfactory revision looks like and how that same behaviour will be observed in later work.
For sales leadership recruitment in Islamabad, share the team structure, channels, product training and authority. Read how placement works and pricing. The assessment should identify a leader who can turn evidence into specific improvement, not someone who promises that pressure alone will produce better results.
